Accenture on Generation Y

Generation Y, the Millenials—no matter what you call them you'll need to know how to recruit and retain today's top young performers

Note: This article, published March 17 on BusinessWeek.com, was written by Peter Cheese, Accenture managing director-Talent & Organization Performance service line.

Today's prize recruits are the bright young people who have grown up with new technology, who network and collaborate, and who respond instinctively to the demands of business in the Internet age. Rather than being driven by the prospect of lifetime employment at a company, they crave learning opportunities and an exciting, fast-paced environment.

They are variously referred to as Generation Y, the Millennials, or the Net Generation to reflect what makes them really different. They can come from anywhere in the world, and employers are finding that attracting and retaining them can be challenging.

Higher Demands, Greater Expectations
The first challenge: There are simply not enough members of this generation to go around. In developed countries, there are fewer young people today than there were in previous generations, and not enough with the right skills, experience, and education to meet the demand created by the worldwide economic growth of recent years.

Competition is growing fierce; for example, the U.S. Bureau of Labor Statistics has estimated that 300,000 of the new information technology jobs created in the past 10 years will go unfilled. In India, the National Association of Software & Service Companies has predicted a shortfall of 500,000 professionals in the IT sector by 2010.

Second, the Net Generation's workplace values and expectations differ from those of older generations. For example, they tend to have a more free-spirited approach to work. They have high expectations for rapid career growth, greater demands for work/life balance, and the need for clear and frequent performance feedback, all of which may be new to their managers.

So how do you make your organization attractive to these people—and how do you hang on to them once you've hired them? Among the things you need to consider: Does your company present the same image internally as it does externally? What is your commitment to corporate social responsibility? And does your company live the values it espouses? Employees want to feel they are working for a company that has integrity, cares about society and the environment, and will keep its word, both to employees and to customers.

Stay Ahead of the Word of Mouth
Because this generation uses all forms of electronic and print media to explore, scrutinize, and communicate, technological savvy is important in appealing to them. For example, the U.S. Army uses electronic gaming examples to attract recruits. Their Web site offers games such as Army Target Practice, Patriot Missile System, and Blackhawk Challenge that enable recruits to simulate Army missions. Companies similarly are exploring environments such as Second Life as a channel to attract young recruits.

Word of mouth is still the strongest recruiting tool, and it has become especially important when dealing with a group that has such a strong propensity to share opinions and experiences so freely through technology. Pay attention to sites such as Vault.com to see what employees and potential employees are really saying about your company, or what is being said on social networking sites like Facebook and MySpace. Also, make sure you are accessible and presenting a consistent brand image across these channels, and make your Web sites interesting and compelling.

However, don't assume this technologically sophisticated generation is made up of solitary video game players. Generation Y is highly relationship-oriented and uses a wide range of media and technology to connect with others. They expect to experience this in the workplace as well. Give them opportunities to engage and share ideas and to work on new things. Traditional behaviors that define power as possession of knowledge to be doled out sparingly are anathema, and failing to encourage openness and the sharing of information will turn this generation off.

Job-Hopping is Common
What is also clear about members of this generation is they are hungry not merely for knowledge, but for opportunity and the kind of feedback that will help them develop their skills. Giving them clear guidance on their career paths and options will help keep them engaged. Similarly, rich learning opportunities and training delivered in creative ways and using the many different channels available such as podcasts, e-learning, and simulations is important.

Their loyalty is strengthened by timely, open, and honest course correction that occurs on a continuing basis, not just once a year. This may require some updating of the counseling and performance management skills of your line management, and perhaps the performance management processes themselves. Young people have less patience, and job-hopping is prevalent; help prevent it by giving them the chance to soar inside your own organization.

The Hunger for Fun
One final expectation I have observed among Generation Y is they expect to have fun at work. Fun is one of the most important and neglected drivers of engagement in the workplace, so take advantage of the hunger for it.

In today's war for talent, attracting and keeping members of the Net Generation requires new mindsets and capabilities, and often means managers on the front lines need to acquire some new skills to keep this generation engaged.

And bear in mind if you're going to all this trouble for Generation Y, why not do it for everyone? The hallmark of a high-performing organization is that it gets the best out of everyone who works for it, and it looks like Generation Y has as much to teach us as we have to teach them.

Unison in Freeze - KL

After going to Royal Selangor Golf Club for MIT Admissions Talk and lunch with Dr. Christopher Shum, Mr. Ngooi and our Malaysian MIT admit - Ooi Boon Teik, I decided to check out Unison in Freeze - Kuala Lumpur, after knowing about it in Facebook.

So, went over Lot 10, and I was like about 10 minutes late (2:40pm). Lot 10 security was quite ok. Not too big a crowd, perhaps 50-100 people, with 2 security guards looking on there.

Then, got the orange piece of note, asking me to go to Pavilion and freeze for 4 minutes from 3:35pm to 3:39pm. Seeing that I had quite some time, I went over to Low Yat first to look at some computers' quotation.

Then, back at Pavilion by about 3:20pm. Saw Chris and Su Ann there! So, good. A few friends. On my way to Pavilion, I met Hui Hsing as well, but soon, we got lost already. Su Ann thought of an idea of freezing, where she would put the ice cream on Chris's face. So, there she went to get the ice cream and it was fun! Freezing for 4 minutes. I should have better post than just holding the paper down. I should have holding the Star paper up and then stick my tounge out, to make Su Ann laughing... :):):)

It was fun. A simple initiative and 500 or so, fellow Malaysians of all races gathered together at Pavilion and the security guard was like puzzled when people go on freezing. They were just lost of words, and tried to find out what happened. Astro, 8TV, TV3, The Star etc were there too.

A1 Team Malaysia Links with JobStreet.com for Joint Promotion

For Priya Sharma, a 23-year-old M. Com student from Mumbai University, job search has become more attractive than what it was when her sister went job hunting about three years ago. Then, a click of the mouse would throw open a homepage listing the number of vacancies in different industries.

"But now, it's more than just finding the number of vacancies in each sector and pasting resumes accordingly. It incorporates a whole host of value-added services that make online job search more appealing," says the Thane resident.

Well what she means is that you can send the CV to the prospective employer through a mobile phone, get interviewed online, or even enter into discussions with other online job seekers.

A thriving job market is making portals give much more than the usual services that were offered a few years ago, says Anand Iyer, chief executive officer of Jobstreet.com.

According to a survey by Chennai based human resource consulting firm Ma Foi Consultants, about 1 million new jobs are likely to be created this year in the organised sector.

"I'm sure nearly half of these jobs are in the 0-8 years experience bracket. And generally, people in this segment are the ones who track jobs through portals. This is because they have a greater risk taking appetite than those in the above 10 years experience bracket and look for quick jumps," Iyer says.

According to Sanjeev Bikhchandani, co-founder and CEO of Naukri.com, the turnover of online job portals is estimated to touch Rs 325 crore in 2008, up from about Rs 240 crore last fiscal. "The online job market, which includes about 500 big and small portals, is witnessing a growth of 30% per annum. This spells huge opportunities to tap more job seekers via introduction of inventive approaches."

As per a survey in 2007 by staffing solutions company Kelly Services, about 40% of the 3,000 working professionals who were interviewed had got jobs through online portals. "Other than companies, recruitment agencies like us often post our requirements on portals," says Vishal Chhiber, head-HR, Kelly Services.

Jobstreet recently introduced a feature through which a job seeker who is registered with the portal can forward his resume to the email ID of a recruiter by SMSing APPLY, followed by the recruiter's ID. "The SMS service will recognise the mobile number as that of a registered member of Jobstreet and email the resume from website's database to the company applied to," says Iyer.

The website has also classified jobs in three different sections on the basis of industry, specialisation and location. Iyer says the additions would make the site user friendly and help in doubling the daily traffic of 4,000-8,000 users currently.

WhereIsMyBoss.com, or WIMB has introduced online video interviewing to ensure that time and distance cease to be impediments for conducting job interviews. Naveen Chander, chief operating officer, WIMB, says, "The candidate and recruiter can log on to the site at a scheduled time and the interview can be conducted through a webcam."

According to Vikramjit Singh Sahaye, country manager of Yellojobs.com, the site is planning to introduce a service in mid-April through which users can interact with each other by participating in forums and discussions about jobs and vacancies. "This would make it like a social networking site and enhance its appeal."

Naukri.com and recruitment consulting company Careernet are planning to introduce niche sites targeted at education seekers and companies wanting to recruit freshers.

Naukri will start an education site called Shiksha in June where students can seek career options from universities, computer training institutes, and colleges. "Students can get to know the different courses and number of seats available in each of the institutes listed on the site," says Bikhchandani.

Similarly, Careernet is launching a campus network in mid-April for companies seeking freshers.

"The site would target entry-level candidates. Companies wanting freshers can publish their requirements online and students can accordingly seek jobs that match their skill sets," says founder and CEO Rishi Das.

KUALA LUMPUR: JobStreet Corporation Bhd is subscribing for a 8.64% stake or 26.25 million shares of HK$0.20 each in Recruit Holdings Ltd (RHL) at HK$1 per share for a total of HK$11.25 million (RM4.55 million) cash, towards participating indirectly in the growth of the advertising markets in Hong Kong and China.

In a statement yesterday, Jobstreet said it had signed a subscription and share swap agreement to subscribe for the stake and the transfer of 2,000 shares of US$1 each in Recruit Group Ltd (RGL) to RHL or its nominee.

Jobstreet acquired the RGL stake on Feb 15, 2007 for RM6.89 million, with a carrying book value of RM7.62 million.

It said Hong Kong Main Board-listed RHL was an established leader in the print recruitment advertising business for the Hong Kong market with its Recruit magazine which is published twice a week.

In addition, RHL is also the exclusive advertising market consultant and production services provider for major inflight magazines and newspapers of two airlines, namely China Eastern Airlines and China Southern Airlines. Jobstreet said RHL had also built its brand as a reliable book printer for overseas publishers.

For the financial year ended Dec 31, 2007, RHL registered an audited net profit of HK$57.9 million and net assets of about HK$209.4 million. RHL owns 75.5% of RGL, which posted a net profit of HK$18.5 million for FY07.

RGL group provides advertising services, primarily job advertising services and education/training advertising services in Hong Kong.

America's 'Hottest Ivy' attracts record number of applicants

Cornell has received an all-time high of 33,011 applications for freshman admission, the Office of Admissions and Enrollment announced last week.

The record number of applicants represents a 9 percent increase over last year and a 17 percent increase over the past two years -- which also were record years. There was no increase in enrollment figures. The selection process for the Cornell Class of 2012 ended March 31.

The overall admit rate -- including early decision and regular decision -- is 20.4 percent, slightly down from last year's admit rate of 20.5 percent, according to the Undergraduate Admissions Mail Date Report. A total of 3,432 students were offered a place on the waitlist; in 2007, 3,223 students were waitlisted.

"About 6 to 7 percent of our applicants do not complete the process and another 3 to 4 percent withdraw before the notification date," said Jason Locke, director of undergraduate admissions.

"This is typical for most institutions of higher education."

In addition, 19,305 students were denied admission this year, also a record. Last year 18,419 students were denied admission.

Admissions in general are down at elite colleges across the country, according to an April 1 article by The New York Times. Harvard and Yale universities both reported lower admissions percentages as did Brown, Dartmouth, Bowdoin College and Georgetown University.

Entrepreneurship Talk

MALAYSIA University of Science and Technology's (MUST) Institute of Entrepreneurship, Management and Policy will be hosting two seminars by Pakistan entrepreneur and venture capitalist Dr Akram Chowdry at its campus in Kelana Jaya, Selangor.

The seminars, entitled "Entrepreneurship: Starting and managing a high tech venture" and "Venture Capital", will be held from April 7 to 9, and April 10 to 11, respectively.
